The last few weeks were about the machine — Easy Apply, scores, bias. This week we step back from the software and look at the humans behind it, because sometimes the process isn't broken by an algorithm. It's broken by a team that hasn't figured out what it's actually hiring for.
You Didn't Fail to Impress. You Walked Into a Team That Doesn't Know What It Wants.
You prepped for weeks. You nailed the questions you expected. And somewhere in round three, the requirements quietly changed — a new "must-have" appeared, the level shifted, the person interviewing you seemed to want something different than the person before them. You leave wondering what you did wrong. Often, the answer is nothing.
83% of job seekers say vague responsibilities or unclear requirements in a job description are a signal of a disorganized hiring process — and they're right to read it that way. 26% of candidates have rejected an offer specifically because of poor communication or unclear expectations, and 36% have walked away after a bad interview experience altogether. None of that is a coincidence. It's what happens when a team hasn't agreed internally on what it's actually looking for before it starts talking to you.
Why the Goalposts Keep Moving
Vague job descriptions usually mean internal disagreement, not low standards. When a posting reads like it was written by three people who never talked to each other, that's because it often was. Nobody aligned on level, scope, or must-haves before it went live, and you're the one who has to guess which version of the role you're actually interviewing for.
"Moving goalposts" is often a manager thinking out loud, live, in your interview. A requirement that appears in round two that wasn't in round one usually means the team is still defining the job in real time — sometimes because your résumé or your answers made them realize what they actually need. That's not a trap. It's disorganization wearing a business-casual outfit.
Fear-driven hiring makes "perfect" the enemy of "good enough." We're in what analysts are calling a "no-hire, no-fire" market — over 1.17 million layoffs in 2025 alone, and job openings down from more than 12 million in 2022 to roughly 7.2–7.8 million now. In that climate, a bad hire feels far riskier to a manager than an empty seat.
So they hedge: more rounds, more approvals, more shifting criteria. It’s that you're not good enough, it’s because nobody wants to be the one who signed off on the wrong call.
A messy hiring process is usually the first honest look you get at a messy team. Believe what it shows you.
What To Do When You Spot It
1️⃣ Ask the diagnostic questions early. "What does success look like in the first 90 days?" and "Has anything about this role changed since it was posted?" surface disorganization before you've invested three more rounds in it.
2️⃣ Don't personalize a chaotic process. If the requirements shifted, the interviewers disagreed, or the timeline kept sliding, that's information about the team's internal alignment — not a scorecard on your performance.
3️⃣ Watch for the tells. A role reposted multiple times, a title or level that keeps changing, interviewers who visibly contradict each other — these are signs the team hasn't done its own homework yet, and worth weighing before you say yes even if you get the offer.
4️⃣ Get shifts in writing. If scope or expectations change mid-process, ask for a quick recap by email. It protects you, and it quietly signals you noticed — which sometimes forces the team to get its own story straight.
CORPORATE TRUTH
Fear at the top of an org doesn't stay at the top. It trickles down into every hiring manager who'd rather run five extra rounds than take a chance in an uncertain market…and you're the one absorbing the cost of that hesitation. The fix isn't to interview harder. It's to read the process itself as information, and walk away from the ones that are telling you clearly they don't know what they want.
💪 ELITE TIPS (New)
Confidence at work is not a personality trait, and it is not something you wait around to feel. It's the residue of doing uncomfortable things and living through them. The most self-assured people I've placed were never fearless. They acted before the fear cleared. Start here:
1️⃣ Say your number first, then stop talking. Name your salary or rate and let the silence work for you.
2️⃣ Send the email without softening it. Cut the "just," the "sorry," and say what you mean.
3️⃣ Ask for the raise, title, or project directly. Don't wait for someone to notice. The ask is the skill.
4️⃣ Let people watch you not know something. "I don't know, I'll find out" builds more credibility than bluffing.
5️⃣ Take the credit. When your work comes up, say, "Yes, that was mine." Own your wins.
6️⃣ Take the seat at the table and speak early. The longer you wait, the harder it gets.
7️⃣ Say no without a long explanation. "I can't take that on right now" is enough.
8️⃣ Follow up instead of assuming silence means you did something wrong.
9️⃣ Let yourself be disliked. You can't be universally liked and genuinely respected. Hold the boundary.
🔟 Put yourself in rooms you're not quite qualified for yet. Confidence comes after doing the hard thing.
